ABSTRACT

While qualitative research suggests that individuals performing dirty work tend to develop favorable work attitudes, recent quantitative studies show that it leads to disengagement from work. Drawing on self-categorization theory, we propose a model that reconciles these seemingly contradictory findings. We argue that when one perceives high occupational stigma, work dirtiness activates one’s social identity of being part of the organization, motivating individuals to engage in pro-organizational behavior. Conversely, perceiving low occupational stigma leads employees reporting high work dirtiness to be mainly concerned about their personal identity, reducing their pro-organizational tendencies. Results from three studies using survey and experimental designs largely supported our hypotheses. Perceived occupational stigma moderated the relationship between work dirtiness and pro-organizational behavior such that the relationship tended to be positive (or negative) when perceived stigma was high (or low). The diverging responses to work dirtiness were explained by organizational identification.
